Performance Support vs. Training: How to Know Which One You Actually Need
Training builds capability before the moment of performance. Performance support helps someone act during it. The right answer depends on the work.
Training and performance support are not competing trends. They solve different problems. Training creates space to build knowledge, practice decisions, receive feedback, and develop capability before performance matters.
01Start with the moment
Training and performance support are not competing trends. They solve different problems. Training creates space to build knowledge, practice decisions, receive feedback, and develop capability before performance matters.
Performance support helps someone complete the work while they are doing it. A checklist, decision guide, embedded prompt, example, or searchable answer can reduce memory load at exactly the right time.
02Ask what must live in memory
Some things need to be recalled quickly without help. Emergency response, difficult conversations, safety decisions, and high-stakes judgment often require practice because the person cannot pause to read a guide.
Other work is infrequent, procedural, detailed, or constantly changing. Forcing people to memorize it is wasteful. Give them support they can trust.
Choose based on the moment of need, the consequence of error, and what must be remembered.
03Consider the cost of an error
The higher the consequence and the less recoverable the decision, the more deliberate practice matters. People need to experience pressure, ambiguity, and feedback before the real moment.
When errors are easy to correct and the task can be guided step by step, support may be enough.
04Use both when the work demands it
A strong system often combines them. Training introduces the mental model and gives people practice. Performance support carries the details, exceptions, and steps into the workflow.
This also solves the forgetting problem. Learners do not have to retain every detail forever. They need enough understanding to recognize the situation and use the support well.
05Stop defaulting
Do not decide based on what your team usually builds. Watch the work. Identify the moment, the decision, the pressure, and the available help.
Sometimes the answer is training. Sometimes it is support. Sometimes the process itself is messed up. The professional move is knowing the difference.
